Situation

A $300M international non-profit was preparing for a founder-to-external CEO transition. Several internal candidates expressed interest in the role, but the board had concerns about their readiness. They sought a strategic advisor to help manage a complex transition, balancing founder legacy, internal aspirations, and the need for future-focused leadership.

Action

We took a comprehensive and respectful approach to support the transition and ensure organizational continuity.
  • Coached the incumbent CEO to articulate legacy and support the handoff
  • Partnered with the board and senior leaders to clarify strategic priorities and align goals for management
  • Administered a Leadership Culture survey and facilitated working sessions with senior leaders
  • Researched organization structures with dozens of large, complex peer organizations
  • Designed a transparent CEO selection process in conjunction with the search firm that honored internal candidates while evaluating both internal and external prospects
  • Conducted a talent strategy review through document analysis and stakeholder interviews

Impact

The organization achieved clarity on the CEO role, strategic direction, leadership culture and organizational structure. An external CEO was hired through a well-structured and respectful process and there was a successful transfer of knowledge, relationships, and responsibilities. Board and management were aligned throughout the transition process and on priorities and goals for the future. While internal candidates were not selected, they chose to remain with the organization, strengthening leadership continuity and validating the integrity of the process.
